{"id":1034,"date":"2025-09-15T10:22:00","date_gmt":"2025-09-15T08:22:00","guid":{"rendered":"https:\/\/pages.pedf.cuni.cz\/nedostatekucitelu\/?p=1034"},"modified":"2026-02-05T10:31:21","modified_gmt":"2026-02-05T09:31:21","slug":"1034-2","status":"publish","type":"post","link":"https:\/\/pages.pedf.cuni.cz\/nedostatekucitelu\/1034-2\/","title":{"rendered":"Jak veden\u00ed \u0161kol \u0159e\u0161\u00ed nedostatek u\u010ditel\u016f?"},"content":{"rendered":"\n<p>V\u00fdzkumn\u00e1 zpr\u00e1va se zam\u011b\u0159uje na problematiku <strong>nedostatku u\u010ditel\u016f na z\u00e1kladn\u00edch a st\u0159edn\u00edch \u0161kol\u00e1ch z perspektivy \u0159editel\u016f \u0161kol.<\/strong> C\u00edlem v\u00fdzkumu bylo zjistit, jak\u00e9 postupy, strategie a \u0161koln\u00ed politiky \u0159editel\u00e9 vyu\u017e\u00edvaj\u00ed k prevenci \u010di \u0159e\u0161en\u00ed nedostatku pedagogick\u00fdch pracovn\u00edk\u016f a jak hodnot\u00ed \u00fa\u010dinnost t\u011bchto strategi\u00ed v kontextu sou\u010dasn\u00e9ho vzd\u011bl\u00e1vac\u00edho syst\u00e9mu.<\/p>\n\n\n\n<p>V\u00fdzkumn\u00e1 data byla z\u00edsk\u00e1na prost\u0159ednictv\u00edm 21 polostrukturovan\u00fdch hloubkov\u00fdch rozhovor\u016f s \u0159editeli z\u00e1kladn\u00edch (11) a st\u0159edn\u00edch (10) \u0161kol uskute\u010dn\u011bn\u00fdch v prvn\u00edm pololet\u00ed roku 2025. V\u00fdb\u011br \u0161kol byl z\u00e1m\u011brn\u00fd a reflektoval snahu o maxim\u00e1ln\u00ed diverzitu z hlediska velikosti \u0161kol, region\u00e1ln\u00edho um\u00edst\u011bn\u00ed i typu vzd\u011bl\u00e1vac\u00ed instituce. Anal\u00fdza dat prob\u00edhala pomoc\u00ed tematick\u00e9 anal\u00fdzy s induktivn\u00edm p\u0159\u00edstupem, kter\u00e1 umo\u017enila identifikovat opakuj\u00edc\u00ed se vzorce, kl\u00ed\u010dov\u00e1 t\u00e9mata a souvislosti nap\u0159\u00ed\u010d v\u00fdpov\u011b\u010fmi respondent\u016f.<\/p>\n\n\n\n<!--more-->\n\n\n\n<p>V\u00fdsledky ukazuj\u00ed, \u017ee \u0159editel\u00e9 \u0161kol \u010del\u00ed \u0161irok\u00e9mu spektru vz\u00e1jemn\u011b prov\u00e1zan\u00fdch v\u00fdzev. Ty zahrnuj\u00ed strategick\u00e9 a participa\u010dn\u00ed ot\u00e1zky spojen\u00e9 se sm\u011b\u0159ov\u00e1n\u00edm \u0161koly, transforma\u010dn\u00ed v\u00fdzvy t\u00fdkaj\u00edc\u00ed se \u0161koln\u00edho klimatu a prom\u011bn \u017e\u00e1kovsk\u00e9 populace, organiza\u010dn\u00ed probl\u00e9my souvisej\u00edc\u00ed s person\u00e1ln\u00edm zaji\u0161t\u011bn\u00edm, financov\u00e1n\u00edm a administrativn\u00ed z\u00e1t\u011b\u017e\u00ed, ale tak\u00e9 syst\u00e9mov\u00e9 a osobn\u00ed v\u00fdzvy vypl\u00fdvaj\u00edc\u00ed z nestability \u0161kolsk\u00e9 politiky a vysok\u00fdch n\u00e1rok\u016f na v\u00fdkon vedouc\u00ed funkce.<\/p>\n\n\n\n<p>Nedostatek u\u010ditel\u016f se podle respondent\u016f v\u00fdrazn\u011b li\u0161\u00ed mezi jednotliv\u00fdmi \u0161kolami i regiony. Nejv\u00fdrazn\u011bj\u0161\u00ed probl\u00e9my se t\u00fdkaj\u00ed aproba\u010dn\u011b nedostatkov\u00fdch p\u0159edm\u011bt\u016f, zejm\u00e9na matematiky, fyziky, chemie, informatiky a ciz\u00edch jazyk\u016f. \u0158editel\u00e9 spat\u0159uj\u00ed hlavn\u00ed p\u0159\u00ed\u010diny v n\u00edzk\u00e9m finan\u010dn\u00edm ohodnocen\u00ed u\u010ditel\u016f, klesaj\u00edc\u00ed presti\u017ei profese, omezen\u00fdch mo\u017enostech kari\u00e9rn\u00edho r\u016fstu a rostouc\u00ed pracovn\u00ed z\u00e1t\u011b\u017ei. V\u00fdznamn\u00fdm t\u00e9matem je rovn\u011b\u017e st\u00e1rnut\u00ed pedagogick\u00fdch sbor\u016f a nedostate\u010dn\u00e1 genera\u010dn\u00ed obm\u011bna.<\/p>\n\n\n\n<p>\u0160koly reaguj\u00ed na nep\u0159\u00edznivou person\u00e1ln\u00ed situaci kombinac\u00ed r\u016fzn\u00fdch strategi\u00ed. Mezi hlavni strategie pat\u0159\u00ed budov\u00e1n\u00ed podp\u016frn\u00e9ho pracovn\u00edho prost\u0159ed\u00ed, d\u016fraz na mezilidsk\u00e9 vztahy a pozitivn\u00ed \u0161koln\u00ed klima, systematick\u00e1 pr\u00e1ce s profesn\u00edm rozvojem u\u010ditel\u016f, mentoring a uv\u00e1d\u011bn\u00ed za\u010d\u00ednaj\u00edc\u00edch pedagog\u016f do praxe, diferencovan\u00e9 nen\u00e1rokov\u00e9 odm\u011b\u0148ov\u00e1n\u00ed a snaha o dlouhodob\u00e9 ukotven\u00ed u\u010ditel\u016f v m\u00edstn\u00edm prost\u0159ed\u00ed. V\u00fdznamnou roli hraje tak\u00e9 \u201evychov\u00e1v\u00e1n\u00ed vlastn\u00edch u\u010ditel\u016f\u201c z \u0159ad asistent\u016f pedagoga, vychovatel\u016f \u010di absolvent\u016f \u0161koly. D\u016fle\u017eitou roli hraje vyu\u017e\u00edv\u00e1n\u00ed osobn\u00edch s\u00edt\u00ed p\u0159i hled\u00e1n\u00ed nov\u00fdch u\u010ditel\u016f a spolupr\u00e1ce s pedagogick\u00fdmi fakultami, kter\u00e1 v\u0161ak v\u00edce prosp\u00edv\u00e1 \u0161kol\u00e1m v univerzitn\u00edch centrech ne\u017e v perifern\u00edch regionech. \u0158editel\u00e9 z\u00e1rove\u0148 pova\u017euj\u00ed za velmi d\u016fle\u017eit\u00e9 vytv\u00e1\u0159en\u00ed prostoru pro profesn\u00ed realizaci u\u010ditel\u016f a rozvoj jejich inovativn\u00edho potenci\u00e1lu.<\/p>\n\n\n\n<p>Mo\u017enosti veden\u00ed \u0161kol jsou v\u0161ak omezen\u00e9 a improvizovan\u00e1 person\u00e1ln\u00ed \u0159e\u0161en\u00ed, jako je v\u00fduka mimo aprobaci, zapojov\u00e1n\u00ed nekvalifikovan\u00fdch pracovn\u00edk\u016f \u010di p\u0159et\u011b\u017eov\u00e1n\u00ed st\u00e1vaj\u00edc\u00edch pedagog\u016f, dlouhodob\u011b ohro\u017euj\u00ed kvalitu vzd\u011bl\u00e1v\u00e1n\u00ed a zvy\u0161uj\u00ed riziko vy\u010derp\u00e1n\u00ed u\u010ditel\u016f. Fluktuace je v\u00fdrazn\u011bj\u0161\u00ed zejm\u00e9na u \u010d\u00e1ste\u010dn\u00fdch \u00favazk\u016f a v nedostatkov\u00fdch aprobac\u00edch, p\u0159i\u010dem\u017e kritick\u00fdm obdob\u00edm z\u016fst\u00e1vaj\u00ed letn\u00ed pr\u00e1zdniny. Stabilita pedagogick\u00fdch sbor\u016f je naopak spojena s kvalitn\u00edmi vztahy, loajalitou u\u010ditel\u016f a podporuj\u00edc\u00edm pracovn\u00edm klimatem. \u0158editel\u00e9 sou\u010dasn\u011b upozor\u0148uj\u00ed na nadm\u011brnou \u0161\u00ed\u0159i sv\u00e9 role, kter\u00e1 vedle pedagogick\u00e9ho veden\u00ed zahrnuje i rozs\u00e1hlou administrativn\u00ed a person\u00e1ln\u00ed agendu, \u010d\u00edm\u017e je omezov\u00e1n prostor pro systematick\u00fd pedagogick\u00fd rozvoj \u0161koly.<\/p>\n\n\n\n<p>Sou\u010d\u00e1st\u00ed zpr\u00e1vy je rovn\u011b\u017e soubor doporu\u010den\u00ed pro decizn\u00ed sf\u00e9ru, kter\u00e1 vych\u00e1zej\u00ed z empirick\u00fdch zji\u0161t\u011bn\u00ed v\u00fdzkumu.
